To achieve the study objectives, the study adopted a quantitative approach using descriptive and analytical methods and employed a questionnaire as a data collection instrument. The study used a census approach, distributing 279 questionnaires, of which 240 valid responses were retrieved and included in the analysis. The data were analyzed using a range of statistical techniques appropriate to the nature of the study.

The study reached a number of findings, most notably that the level of organizational performance in the insurance companies was relatively high, with effectiveness ranking first, followed by efficiency. The findings also revealed a high level of organizational justice, with procedural and interactional justice receiving greater attention, while distributive justice ranked last. Furthermore, the findings indicated a high level of human capital, with employees demonstrating stronger knowledge and experience compared with skills.

The findings revealed statistically significant effects of organizational justice on both organizational performance and human capital, as well as a positive effect of human capital on organizational performance. The results further demonstrated that human capital mediated the relationship between organizational justice and organizational performance, with partial mediation for some components and full mediation for others, including knowledge and skills.

The study presented a number of recommendations, most notably the need for senior management to adopt clear performance evaluation criteria, provide genuine career development opportunities for employees with outstanding managerial capabilities, and continuously develop employees’ capabilities to enhance their ability to implement company strategies effectively. The study also recommended allocating sufficient resources to employee training and equipping them with new experience.
